Внимание — проблема. Лидерство и лохнесское чудовище




 

Колдер (Colder, 1977) утверждает, что сущность теорий и исследований лидерства в корне отличается от сущности научного процесса. Заявив, что «делаемые попытки — это не развитие научной теории, а систематическое и последовательное использование повседневного мышления», Колдер выдвинул атрибуционную теорию лидерства. Ее основная идея в том, что если в мире происходит нечто (например, экономический спад), на что, на наш взгляд, может повлиять какой-то лидер, и если рядом есть человек (например, президент США), который осуществляет то, что нам представляется «лидерством», тогда мы начинаем думать, что лидер является причиной этого события. В действительности же лидер мог оказать на это событие лишь незначительное влияние или вообще никак на него не повлиять, но восприятие лидерства окрашено нашей естественной склонностью искать причины и следствия.

В 1980-х гг. появился ряд атрибуционных теорий лидерства (например, McElroy, 1982), который пополняется и в настоящее время (например, Bresnen, 1995; Meindl, 1995). Мейндл и его коллеги (Meindl, Ehrlich & Dukerich, 1985) исследовали наш «роман с лидерством» и обнаружили, что, когда причины события неясны, существует тенденция рассматривать лидерство в качестве вероятной причины. Они также замечают, что результаты деятельности организации (такие как рентабельность) получают более высокую оценку наблюдателей в тех случаях, когда эти результаты приписываются лидерству, чем тогда, когда их объясняют другими причинами (Meindl & Ehrlich, 1987). Несколько лет назад Пфеффер (Pfeffer, 1977) высказался следующим образом:

 

Лидерство связано с рядом мифов, усиливающих социальную конструкцию значимости, которая легитимирует людей, исполняющих лидерские роли, придает уверенность в потенциальной мобильности тем, кто не является лидером, и наделяет социальной причинностью лидерские роли, тем самым придавая уверенность в эффективности индивидуального контроля.

 

Пфеффер привлекает наше внимание к следующему: людям хочется верить, что индивидуальная деятельность играет определенную роль и что однажды они тоже станут лидерами, которые смогут оказывать существенное влияние на события. Согласно этой точке зрения, лидеры манипулируют главным образом символами с целью сохранения легитимности организации и преданности ей ее членов. Мы хотим видеть поведение наших лидеров обдуманным, ориентированным на результаты и последовательным (Staw, 1982). Недавно Кете де Врис (Kets de Vries, 1994) рассмотрел символические и психические качества лидерства.

 

Часто возникает проблема, которую Фрейд назвал феноменом «ложной связи»; она означает, что ведомые могут воспринимать своего лидера и реагировать на него не в соответствии с реальной ситуацией, а так, будто бы этот лидер — какая-то значимая фигура из прошлого, например отец или другая авторитетная личность.

 

Кете де Врис говорит, что ведомые могут проецировать свои фантазии на лидеров, интерпретировать действия лидеров в свете созданного образа и влиять на лидеров, вселяя в них уверенность в том, что они и есть эти иллюзорные создания (Kets de Vries, 1993). Например, работница может идеализировать свою начальницу, как она идеализировала раньше свою мать, и «проигрывать» прежние отношения внутри новых. Ясно, что этот процесс является неадекватным и может стать опасным, если начальница (или начальник) возьмет на себя роль другой стороны в этих отношениях переноса и будет реализовывать свои собственные потребности.

Позиции, подобные описанным, заставили некоторых организационных психологов и специалистов по организационным проблемам задаться вопросом в отношении общей полезности концепции лидерства. Не ищем ли мы нечто, что сами создали посредством своих вялотекущих перцептивных процессов, потребностей и желаний? Возможно, «лидерство» сродни Лохнесскому чудовищу: мы верим, что там есть нечто большущее, таинственное и могучее, мы примерно знаем, где нужно искать, и предпринимаем серию тщательно подготовленных и дорогостоящих экспедиций. Но бесспорные доказательства продолжают оставаться скудными, а снимки, которые нам удалось сделать, не отличаются четкостью.

Выводы

 

Лидерство — это понятие, отражающее способность одного человека влиять определенным образом на поведение других людей. Ранние подходы к исследованию этого процесса акцентировали внимание на личностных характеристиках лидерства. За этими изысканиями последовало тщательное изучение в первую очередь поведения лидеров, а не того, к какому типу людей они относятся. Вероятностные теории лидерства пытаются определить оптимальные методы лидерства, описывая ситуацию, в которой каждая модель поведения срабатывает наиболее эффективно.

В последнее время подходы к лидерству стали учитывать аспект взаимодействия, рассматривая как влияние подчиненных на лидеров, так и обратный процесс. Также уделяется внимание отношениям между лидерами и индивидуальными подчиненными, как и поведению лидеров, адекватному более современным групповым формам планирования работы, которые делают упор на работу в бригадах и сотрудничество.

1. Назовите трех людей, которых вы считаете «настоящими лидерами», и составьте два перечня качеств, являющихся для них общими, один — для личностных характеристик, второй - для моделей поведения. Используя терминологию этой главы, сделайте выводы в отношении собственной теории лидерства на основе этого анализа.
